Abstract
Self-initiated expatriates (SIEs) are known for being valuable resources and for being hard to retain. Yet, compared to employer-directed expatriates, we lack an understanding of the nature and challenges of SIE expatriate journeys. Prior studies have typically taken an organizational perspective on the evaluation of expatriation, including conceptions of success and failure. We shift emphasis by giving voice to workers themselves, and by breaking away from simplistic success-failure dichotomies. We find that SIEs construct their own references for self-evaluation. In this process, we find that especially various forms of attachment – to their home-based professional culture and experience – have a major influence on their perceived degree of « fulfillment » as expatriates.
